Are You Finding the Right People or Just Filling Open Roles?

Hiring fast doesn’t always mean hiring well.

When a position sits open, the pressure to fill it can be intense. Teams are stretched thin, work is piling up, but residents, tenants, vendors, and owners still expect the same level of service.

So when a qualified candidate comes along, it can be tempting to think, “They can do the job. Let’s hire them.” But there’s a bigger question hiring teams should be asking: Will this person succeed here?

There’s an important difference between filling an open position and finding the right person for the team. And in property management, where employee experience directly impacts resident experience, that difference can significantly impact performance, retention, and the bottom line.

Finding the Right People: A Blueprint

From “Can They Do the Job?” to “Will They Succeed Here?”

A candidate needs to have the knowledge and capabilities required to perform the role. But technical qualifications are only part of the equation.

  • A strong leasing professional may know how to close a lease, but can they build relationships with prospective residents?

  • A maintenance technician may have the technical skills, but can they communicate effectively with residents and work well with the onsite team?

  • A property manager may have years of experience, but are they comfortable with the leadership style, pace, and expectations of your organization?

The best hiring conversations go beyond checking boxes on a job description. Consider questions like:

  • How does this person handle pressure?

  • How do they communicate when there is a problem?

  • Are they adaptable when priorities change?

  • Do they take ownership or wait to be directed?

  • How do they respond to feedback?

  • What motivates them?

  • What type of environment brings out their best work?

You aren't just evaluating whether someone can perform the job today. You're evaluating whether they have the qualities needed to succeed in the role tomorrow.

Culture Fit Is About More Than Personality

“Culture fit” can sometimes be misunderstood as hiring people who are similar to the existing team. But a healthy culture isn't about everyone having the same personality, background, or working style. It's about finding people whose values, behaviors, and approach to work align with what your organization expects.

  • If your property prides itself on exceptional customer service, candidates should demonstrate that they understand what that actually looks like.

  • If collaboration is critical, look for people who can communicate, contribute, and work through challenges with others.

  • If accountability is part of your culture, pay attention to how candidates talk about mistakes, difficult situations, and past responsibilities.

Instead of asking, “Will this person fit in with our team?”, consider asking: “Will this person contribute positively to the culture we're trying to build?” That small shift can lead to much better hiring decisions.

Look Beyond the Resume

A resume tells you where someone has been. An interview can help you understand where they're capable of going. Long-term potential doesn't necessarily mean hiring someone who wants to become a regional manager someday. It means recognizing qualities that can make someone valuable as the role evolves.

Look for candidates who demonstrate:

  • Curiosity: Do they ask thoughtful questions and want to understand how things work?

  • Adaptability: Can they adjust when priorities, technology, residents, or market conditions change?

  • Initiative: Do they look for solutions instead of simply identifying problems?

  • Coachability: Are they receptive to feedback and willing to grow?

  • Ownership: Do they take responsibility for outcomes?

These qualities can be especially valuable in property management, where no two days are exactly alike. The candidate with the longest resume isn't always the candidate with the greatest potential.

The Cost of Getting It Wrong

Hiring the wrong person doesn't simply mean starting the recruiting process over.

Turnover creates a ripple effect. There are recruiting and advertising costs, while managers spend time reviewing resumes and conducting interviews. Teams spend time onboarding and training, and productivity can decline while someone gets up to speed.

And when a position remains open after someone leaves, the remaining team often absorbs the additional workload. That can lead to overtime, burnout, missed opportunities, slower response times, and an overall decline in the employee and resident experience.

In property management, one vacant position can affect an entire property's operation. That's why the goal shouldn't simply be to minimize time to fill, but to improve quality of hire.

Slow Down the Decision — Not the Process

Hiring well doesn't mean dragging out the process. In fact, an inefficient hiring process can cause great candidates to disappear. The key is to be intentional.

Before the search begins, clearly define what success looks like in the position. Identify the essential skills, the behaviors that matter, and the qualities that would make someone successful on your team.

Then structure interviews around those criteria. Ask behavioral questions, use real-world scenarios, include the people who will work closely with the new hire, and make sure candidates understand the realities of the role, not just the polished version of the job description.

The Right Hire Can Become a Long-Term Asset

When you find the right person, the benefits go well beyond filling a vacancy. The right employee can strengthen the team, improve service, build resident relationships, take ownership of problems, and grow into greater responsibilities over time. And that creates something much more valuable than a filled position. It creates stability.
